The Mediator and Moderator of the Effect of Emotional Display Rules on Turnover Intentions of Doctors

Abstract:This study proposes a mediated moderation model guided by the theory of the conservation of resources, which hypothesizes that workload enhances the effect of emotional display rules on the rate of burnout and turnover intentions, in order to further our understanding of how emotional job demands induce the turnover intentions of doctors. The results of a path analysis of a sample of 1,872 doctors indicate that both emotional display rules and workload influenced turnover intention through emotional exhaustion, whilst the interactive effects of emotional display rules and workload on emotional exhaustion were significant, further affecting turnover intention. The theoretical and practical implications, as well as future research orientation, are discussed at the end.
